After leaving HA, I haven't been in any guilds that weren't completely dedicated to GvG. Making the ladder isn't easy, but it's possible with some practice, and consistency. Yes, making sure everyone runs the same rolls is rather important. The best teams out there have what's called a core, which is where no one else plays that roll unless that person is not on, and then that's when you guest a friend in.
Just keep at it, it takes time to get good, but when you do, you will know it.
